儿科护士工作嵌入和组织公民行为水平的关系研究 被引量:5

摘要 目的调查儿科护士工作嵌入和组织公民行为的现状,分析工作嵌入对其组织公民行为的影响。方法选取江苏省5所医院的384名儿科护士,运用护士工作嵌入量表和护士组织公民行为量表进行调查。结果儿科护士工作嵌入总均分为(3.39±0.54)分,组织公民行为总均分为(4.06±0.46)分;儿科护士工作嵌入与组织公民行为得分及各维度得分均呈显著正相关(P<0.01);组织情感和社区和谐是影响儿科护士组织公民行为的主要因素。结论儿科护士工作嵌入和组织公民行为均处于中等水平,管理者可通过提高其工作嵌入程度来提升组织公民行为水平,以增强组织绩效。 Objective To investigate the current situation of job embeddedness and organizational citizenship behavior of pediatric nurses and analyze the relationship between them.Methods A total of 384 pediatric nurses were recruited from 5 hospitals in Jiangsu.They were investigated using Nurses'Job Embeddedness Scale and Nurses'Organizational Citizenship Behavior Scale.Results The average total score of job embeddedness was(3.39±0.54),and the average total score of organizational citizenship behavior was(4.06±0.46).The job embeddedness was significantly positively correlated with the total score and each dimension'score of organizational citizenship behavior in pediatric nurses(P<0.01).Organization emotion and community harmony were the main influencing factors of organizational citizenship behavior in pediatric nurses.Conclusion The pediatric nurses'job embeddedness and organizational citizenship behavior are at middle level.Administrators can improve the level of nurses'organizational citizenship behavior by improving their job embeddedness,so as to enhance organizational performance.
