“二孩”生育政策调控下介入已育护理人员调岗与离职意愿影响分析

Influence analysis of job transfer and turnover intention of intervention married and procreated nurses under the regulation of"two-child"birth policy

摘要 目的探讨“二孩”生育政策调控下介入护理人员调岗与离职意愿影响因素。方法选取2017年1月~2019年6月江西省三级甲等医院从事介入工作的150例已婚已育护理人员作为研究对象。采用问卷调查法、质性访谈法,了解生育政策调控下介入护理人员调岗与离职意愿主要影响因素。结果不同工作年限、对本专业喜爱程度、职称、月收入、“二孩”生育意愿情况下的已育护理人员调岗与离职意愿比较,差异有统计学意义(P<0.05)。以工作年限、对本专业喜爱程度、职称、月收入情况、“二孩”生育意愿为自变量,以调岗与离职意愿高(>2分)为因变量,经多因素Logistic回归分析显示,有“二孩”生育意愿、月收入2000~3000元、初级职称为调岗与离职意愿高的独立危险因素(OR>1,P<0.05);工作年限在4~6年、喜爱本专业为调岗与离职意愿高的保护因素(OR<1,P<0.05)。结论“二孩”生育政策调控下介入已育护理人员调岗与离职意愿受很多因素影响,其中“二孩”生育意愿、月收入2000~3000元、初级职称为调岗与离职意愿高的主要影响因素,在“二孩”生育政策调控下,给予更为人性化的管理,有利于调节护理人员调岗与离职问题。 Objective To explore the influencing factors of job transfer and turnover intention of intervention married and procreated nurses under the regulation of"two-child"birth policy.Methods A total of 150 married and procreated nurses who were engaged in intervention work in the tertiary grade A hospitals in Jiangxi province from January 2017 to June 2019 were selected as the study objects.Questionnaire survey and qualitative interview were used to understand the main influencing factors of job transfer and turnover intention of intervention nurses under the control of fertility policy.Results There were significant differences in job transfer and turnover intention of the nursing staff under different working years,degree of preference for the specialty,professional title,monthly income and willingness to have"two-child"birth(P<0.05).Taking working years,degree of preference for the specialty,professional title,monthly income,and willingness to have"two-child"birth as independent variables,and high willingness of job transfer and turnover intention(>2 points)as dependent variables,multi-factor Logistic regression analysis showed that willingness to have"two-child"birth,monthly income of 2000-3000 yuan and primary professional title were independent risk factors for high willingness of job transfer and turnover intention(OR>1,P<0.05);while working experience for 4-6 years and preference for the specialty were the protective factors for high willingness of job transfer and turnover intention(OR<1,P<0.05).Conclusion There are many factors that affect the job transfer and turnover intention of the nursing staff involved in the regulation of the"two-child"birth policy,among which willingness to have"two-child"birth,monthly income of 2000-3000 yuan and primary professional title are the main factors that affect the job transfer and turnover intention.Under the regulation of the"two-child"birth policy,more humanized management is conducive to regulating the job transfer and turnover intention of the nursing staff.
