高校实验动物行业非事业编制职工归属感调查及增强机制浅探 被引量:1

A Survey on the Sense of Belonging and Strengthening Mechanism of Non-career Staff in Experimental Animal Industry in Public Institutions

摘要 归属感作为一种社会心理资源对高校非事业编制职工的思想和行为表现具有重要的影响。本研究借鉴Goodenow编制的归属感量表,从归属感、认同和学校依恋三个维度对实验动物行业非事业编制人员进行了调查。结果表明,实验动物行业非事业编制人员的归属感呈现出明显的两极分化现象:学历较低的工勤人员对学校的归属感较强而学历稍高的技术岗位人员归属感偏弱。在对调研结果分析的基础上,提出提升高校实验动物行业非事业编制人员归属感的3条措施:激励政策公平化、激励方式丰富化和管理措施科学化。 The sense of belonging,as a kind of social psychological resource,has an important influence on the thought and behavior of non-career staff in colleges and public institutions. Based on the sense of belonging scale developed by Goodenow,this study investigated non-career staff in the experimental animal industry from the 3 dimensions of sense of belonging,identity and school attachment. The result show that the sense of belonging of non-career staff in the animal industry shows obvious polarization: the sense of belonging of workers with lower education level is stronger to the school,while the sense of belonging of technical staff with higher education level is weaker. Based on the analysis of the research result,3 measures are proposed to enhance the sense of belonging of non-career personnel in the laboratory animal industry in public institutions: fairness of incentive policies,enrichment of incentive method and scientific management measures.
