新疆援鄂医护人员的非物质激励需求及其影响因素分析 被引量:3

摘要 目的分析新疆援鄂医护人员的非物质激励需求及其影响因素。方法采用非物质激励需求、激励重要程度调查问卷对509名新疆援鄂医护人员进行问卷调查,评价援鄂人员对非物质激励的需求及其影响因素。结果援鄂医护人员非物质激励需求重要程度评分为(301.61±2.61)分,处于比较重要水平;非物质激励整体需求得分均值为(4.67±0.10)分,高于国内常摸(4.52分)。多元线性回归分析结果显示,护理专业、女性、维吾尔族、未婚、中级及以上职称、进入隔离区、隔离区工作时长≥9 d、重症病房工作、无参与/协助处置突发公共事件经历、有重症监护室工作经历的援鄂医护人员的非物质激励需求程度更高(P<0.05)。结论新疆援鄂医护人员的非物质激励需求较高,今后要针对不同特征人群的需求情况实施合理的非物质激励措施,提高激励成效,进一步激发医护人员的工作热情。 Objective To analyze the intangible incentives demands and its influencing factors of Xinjiang medical staff providing assistance to Hubei Province.Methods Using the Intangible Incentives Demands Questionnaire and the Importance of Incentives Questionnaire,a survey was conducted in 509 Xinjiang medical staffs,who provided assistance to Hubei Province,to evaluate their demands for intangible incentives and its influencing factors.Results Medical staff providing assistance to Hubei Province had a score for the importance of intangible incentives demands of 301.61±2.61 which was at a relatively important level,and a mean score for overall intangible incentives demands of 4.67±0.10 which was higher than national norm(4.52).Multiple linear regression analysis results showed that medical staff providing assistance to Hubei Province who were specialized in nursing care,and those with male gender,with Uygur nationality,of singlehood,with middle professional title and above,with quarantine ward stay,with working hours in quarantine ward≥9 days,working in ICU,without experience of participating in/providing assistance to dealing with public health emergency,or with experience of working in ICU had increased demands for intangible incentives.Conclusion Xinjiang medical staff,who provide assistance to Hubei Province,have relatively more demands for intangible incentives.In future it is necessary to implement the reasonable measures of intangible incentives based on the specific demands of populations with different characteristics,thus improving incentive effects and further arousing working enthusiasm in medical staff.
