陕西省养老护理员流失情况、离职意愿及影响因素分析 被引量:34

Analysis of loss status and turnover intention of nursing staffs in nursing homes of Shaanxi province and influencing factors

摘要 目的:调查陕西省养老机构护理员流失情况、在职护理员离职意愿及影响因素,为稳定养老护理员队伍提供建议。方法:2019年3月—12月,抽取陕西省143所养老护理机构的护理员1390人作为调查对象,以自制问卷调查养老机构基本情况、养老护理员工作情况、流失情况及离职意愿,采用Logistic回归模型分析养老护理员离职意愿影响因素。结果:养老机构老人平均入住率为54.7%,护理员平均离职率为23.3%;1390名养老护理员中,有离职意愿的护理员720人,占51.8%;Logistic回归分析显示,文化程度(OR=1.451)、工作年限(OR=1.362)、经济收入(OR=2.451)、每日工作时间(OR=1.358)、工作态度(OR=1.611)、家人的支持(OR=1.588)及老人入住率(OR=1.216)是养老护理员离职意愿的影响因素(P<0.05)。结论:陕西省养老护理员离职意愿较高,流失比例较大。建议养老行业设置养老职称晋升政策,完善分层照护和管理体系,加强薪资待遇和奖补激励措施,降低养老护理员的离职意愿,稳定养老服务队伍。 Objective:To investigate the loss of nursing staff,turnover intention,and influencing factors of in⁃service nursing staff in nursing homes in Shaanxi province,and to put forward suggestions for stabilizing the nursing staff team for the elderly.Methods:From March to December 2019,a total of 1390 nursing staff from 143 nursing homes in Shaanxi province were selected.The self⁃made questionnaire was used to investigate the basic situation,working condition,loss status,and turnover intention.The logistic regression model was used to analyze the influencing factors of the turnover intention of nursing staff in nursing homes.Results:The average occupancy rate of the elderly in nursing homes was 54.7%.The average turnover rate of nursing staff in nursing homes was 23.3%;among the 1390 nursing staff,720 of them were willing to quit,accounting for 51.8%.Logistic regression analysis showed that education level(OR=1.451),working years(OR=1.362),economic income(OR=2.451),daily working hours(OR=1.358),work attitude(OR=1.611),family support(OR=1.588),and elderly occupancy rate(OR=1.216)were the influencing factors of the turnover intention of nursing staffs in nursing homes(P<0.05).Conclusions:The turnover intention of nursing staff in nursing homes was at a higher level with a large proportion of talent loss in Shaanxi province.It was recommended that the elderly care industry should set up policies for the promotion of professional titles for the nursing staffs in nursing homes,improve the hierarchical care and management system,increase salary,and strengthen reward and incentive measures to reduce the turnover intention of nursing staff in nursing homes and stabilize the service team for the elderly nursing.
