摘要
目的通过调查江苏省乡村全科医生岗位满意度,分析全科医生岗位的主要特征与评价因素。方法通过文献梳理与访谈设计乡村全科医生岗位评价调查问卷,对江苏省360名乡村全科医生展开问卷调查,利用描述性分析和验证性因素分析总结满意度现状和评价因素。结果乡村全科医生对于岗位的满意度的总体评价均分为3.07(满分为5),对薪酬福利、组织环境和个人提升的满意度评价分别为2.55,3.49和3.16,薪酬福利、组织环境和个人提升的标准化路径系数分别为0.837,0.708和0.982。结论薪酬福利决定了乡村全科医生岗位满意度的基础,个人提升程度决定了岗位满意度的高度,组织环境是岗位满意度的必要条件,可以从提升其工作价值回报度、提升组织和社会认可度以及优化职业发展等方面提升乡村全科医生的岗位满意度。
Objective To study the job satisfaction of rural general practitioners in Jiangsu Province, and analyze its main characteristics and evaluation factors of general practitioners. Methods 360 rural general practitioners in Jiangsu Province were surveyed with questionnaires, which were obtained from literature review and interview. Descriptive analysis and confirmatory factor analysis were used to summarize the satisfaction and evaluation factors. Results The overall average score of rural general practitioners’ job satisfaction was 3.07, which was 2.55, 3.49 and 3.16 for salary and welfare, organizational environment and personal promotion, respectively. The standardized path coefficients of salary and welfare, organizational environment and personal promotion was 0.837, 0.708 and 0.982, respectively. Conclusion Salary and welfare determine the basis of job satisfaction, the degree of personal promotion determines the level of job satisfaction, and organizational environment is a necessary condition for job satisfaction of rural general practitioners. The job satisfaction of rural general practitioners can be improved by promoting their work value return, organizational and social recognition, and optimizing their career development.
