摘要
目的了解信息技术从业者的工作压力和心理健康间的关系,并探讨工作家庭冲突在其中的中介作用,以及边界管理风格在工作压力和工作家庭冲突间的调节作用。方法2020年3—4月采用挑战-阻碍性压力源量表、边界管理风格量表、工作家庭冲突量表和一般健康问卷(GHQ-12)对351名信息技术从业者进行三阶段纵向调查,并对数据进行分析。结果信息技术从业者工作压力源中的挑战性压力源得分为3.50±0.78,阻碍性压力源得分为2.89±0.91,工作家庭冲突的工作干扰家庭维度得分为3.23±0.93,家庭干扰工作维度得分为2.68±0.96,GHQ-12得分为8.95±6.75。阻碍性压力源和工作干扰家庭均负向影响心理健康状况(均P<0.05),挑战性压力源正向预测工作干扰家庭(P<0.01),阻碍性压力源正向预测工作干扰家庭和家庭干扰工作(均P<0.01)。工作干扰家庭在挑战性压力源和心理健康关系中起间接作用,间接效应的95%CI为0.08~0.74;其在阻碍性压力源和心理健康间起部分中介作用,中介效应为0.31,占总效应的25.53%。信息技术从业者的工作家庭边界管理风格可分为3种潜在类型:融合者、家庭守护者和工作狂,边界管理风格类型在挑战性压力源和工作干扰家庭间起调节作用。结论挑战性压力源通过工作干扰家庭的间接作用影响信息技术从业者的心理健康,阻碍性压力源通过工作干扰家庭的部分中介作用影响其心理健康。边界管理风格类型可以调节挑战性压力源对工作干扰家庭的影响。
Objective To understand the relationship between work stress and mental health of information technology employees,explore the mediating role of work-family conflict between them,and the moderating role of border management style between work stress and work-family conflict.Methods From March to April 2020,three-stage longitudinal survey was conducted among 351 information technology employees by the challenge-hindrance stressors scale,border management style scale,workfamily conflict scale and general health questionnaire(GHQ-12).And the data were analyzed.Results In the work stressors,the score of challenge stressors was 3.50±0.78 and the score of hindrance stressors was 2.89±0.91.In the work-family conflict,the score of work-to-family conflict dimension was 3.23±0.93 and the score of family-to-work conflict dimension was 2.68±0.96.The score of GHQ-12 was 8.95±6.75.Hindrance stressors and work-to-family conflict had negative effects on mental health(both P<0.05),challenge stressors positively predicted work-to-family conflict(P<0.01),and hindrance stressors positively predicted work-to-family conflict and family-to-work conflict(both P<0.01).Work-to-family conflict played an indirect role in the relationship between challenge stressors and mental health,the 95%CI was 0.08-0.74,and it played a partial mediating role in the relationship between hindrance stressors and mental health,the mediating effect was 0.31,accounting for 25.53%of the total effect.There were three potential types of work-family boundary management style among information technology employees:integrators,family guardians,and work warriors.Boundary management styles moderated the relationship between challenge stressors and work-to-family conflict.Conclusion Challenge stressors affect mental health of information technology employees by the indirect effect of workto-family conflict,and hindrance stressors affect mental health by the partial mediating role of work-to-family conflict.The types of boundary management style moderate the impact of challenge stressors on work-to-family conflict.
