领导集体主义取向对员工创新行为的跨层影响机理--基于两类知识共享的中介效应 被引量:7

Cross-Level Influence Mechanism of Leaders'Collectivism Orientation on Employees'Innovation Behavior-Based on the Mediating Effects of Two Types of Knowledge Sharing

摘要 近年以集体主义为代表的中国传统文化与员工创新行为的关系研究日渐引起学界关注,但已有研究大多聚焦员工“自我”文化取向。为此,立足领导“他人”文化取向视角,探究领导集体主义取向对员工创新行为的跨层影响效应,以及领导对下知识共享和员工间水平知识共享在二者间的中介角色。基于102位领导样本和510位员工样本配对问卷数据进行实证检验,结果表明:领导集体主义取向显著促进员工创新行为;领导集体主义取向会通过领导对下知识共享和员工间水平知识共享对员工创新行为施加影响,且包含3条中介路径,即领导对下知识共享的部分中介作用、员工间水平知识共享的部分中介作用以及两类知识共享的链式中介作用。本文从领导“他人”文化取向视角拓展了中国传统文化与创新管理的理论研究边界,为助推我国企业达成“文化驱策创新”提供了有益启示。 In recent years,the research on the relationship between traditional Chinese culture represented by collectivism and employees’innovation behavior has attracted more and more academic attention,but most of the existing studies focus on the“self”cultural orientation of employees.Accordingly,based on the perspective of“others”cultural orientation of leaders,it explored the cross-level influence mechanism of leaders’collectivism orientation on employees’innovation behavior,and the mediating roles of leaders’top-down knowledge sharing and horizontal knowledge sharing between employees.Based on the paired questionnaire survey of 102 leaders and 510 employees,it made an empirical analysis.The results show that leaders’collectivism orientation positively affects employees’innovation behavior;leaders’collectivism orientation indirectly affects employees’innovation behavior through leaders’top-down knowledge sharing and horizontal knowledge sharing between employees.To be more specific,there are three mediating paths:the first one is the partial mediating effect of leaders’top-down knowledge sharing,the second one is the partial mediating effect of horizontal knowledge sharing between employees,and the third one is the serial mediating effect of the two types of knowledge sharing.It expands the theoretical research boundary of traditional Chinese culture and innovation management from the perspective of“others”cultural orientation of leaders,and provides useful enlightenment for helping Chinese enterprises achieve“culture driven innovation”.
