摘要
为探究管理者亲社会违规行为与矿工不安全行为之间的关系,以社会学习理论和信息处理理论为基础,构建了以组织内规则氛围为中介,关系实践为调节变量的理论模型,根据对煤矿企业的335份有效调查问卷,结合结构方程模型和层次回归分析对研究假设进行验证。结果发现管理者亲社会违规行为正向显著影响矿工不安全行为,组织规则氛围在两者之间起中介作用,关系实践正向调节管理者亲社会违规对组织规则氛围的影响。
In order to explore the relationship between managerial pro-social rule breaking and coalminer′ s unsafe behavior, a theoretical model was constructed based on social learning theory and information processing theory, with the rule climate within the organization as the intermediary and Guanxi practice as the moderator variable. According to 335 valid questionnaires of coal mine enterprises, the research hypothesis was verified by hierarchical regression analysis. The results showed that managerial pro-social rule breaking had a positive influence on coalminer′ unsafe behaviors,organizational rule climate played a mediating role between the two, and Guanxi practice positively moderated the influence of managerial pro-social rule breaking on organizational rule climate.
