高绩效工作系统对员工突破性创新行为的影响路径研究 被引量:2

摘要 高绩效工作系统是一种基于开放式创新模式下的企业工作实践系统,是组织开展和实施知识搜索、积极获取外部知识、进行知识扩散、促进知识创新及实现突破创新的重要驱动力。在创新驱动发展的国家战略目标下,突破性创新被视为发展中国家实现跨越式追赶,由要素驱动、投资驱动向创新驱动、知识驱动转变的核心力量。对于企业而言,突破创新则是企业实现内涵式增长的关键。为此本研究通过构建高绩效工作系统结构方程模型,去探寻高绩效工作系统对促进员工突破性创新行为的作用机制及影响路径。研究结果发现,高绩效工作系统对员工突破性创新行为有显著正向影响,其中知识吸收和知识扩散起中介作用。因此,本研究建议企业可以通过构建高绩效工作系统去激发员工的创造思维和创新能力,实现企业技术与知识的突破创新,确保企业可持续发展。 The high-performance work system(HPWS)is a kind of an enterprise work practice system building on an open innovation mode,which is a crucial momentum for organizing and implementing knowledge search,acquiring external knowledge,spreading knowledge,promoting knowledge innovation,and realizing breakthrough innovation.With the national strategic goal of innovation-driven development,breakthrough innovation is regarded as the key force for developing countries to achieve leap-forward progress and transform themselves from factor-and investment-driven evolution to innovation-and knowledge-driven one.For enterprises,breakthrough innovation is the key to achieving connotative growth.How to help enterprises to achieve breakthrough innovation and what ways to facilitate employees’breakthrough innovation behavior become imperative.Therefore,this study explores the mechanism and influence path of the HPWS to promote employees’breakthrough innovation behavior by constructing the structural equation model of HPWS.The results show that the HPWS has a significantly positive impact on employees’breakthrough innovation behavior,in which knowledge absorption and knowledge diffusion play an intermediary role.Therefore,in this study,it is suggested that enterprises stimulate employees’creative thinking and innovation abilities by constructing the HPWS,accomplish breakthrough innovation of technology and knowledge of enterprises,and ensure their sustainable development.
