摘要
目的探讨二级公立医院医护人员薪酬公平感、职业认同感与离职倾向的关系,为新医改人事薪酬制度的改革提供参考。方法采取方便抽样的方法,对北京某区属二级公立医院的300名医护人员进行调查,问卷包括个人基本情况调查表、薪酬公平感量表、职业认同感量表和离职倾向量表,采用SPSS 22.0和AMOS 22.0进行统计分析,利用结构方程模型探讨职业认同感在薪酬公平感与离职倾向之间的中介效应。结果职业认同感与薪酬公平感呈正相关(r=0.349,P<0.01),与离职倾向呈负相关(r=-0.460,P<0.01),薪酬公平感与离职倾向呈负相关(r=-0.482,P<0.01)。职业认同感在薪酬公平感与离职倾向之间起到部分中介效应。结论二级公立医院人员稳定性与人事薪酬制度的改革不仅要注重薪酬公平性,也要提高员工的职业认同感。
Objective To explore the relationship between salary equity perception,professional identity and turnover intention of medical staff in secondary public hospitals,and to provide reference for the reform of personnel salary system in the new medical reform.Methods By means of convenient sampling,a survey was conducted on 300 medical workers in a second-level public hospital in a district of Beijing.The contents of the questionnaire included basic personal information,salary equity perception scale,professional identity scale and turnover intention scale.SPSS 22.0 and AMOS 22.0 were used for statistical analysis.Structural equation model was used to understand the mediating effect of professional identity between salary equity perception and turnover intention Results Professional identity was positively correlated with perceived salary equity,and negatively correlated with turnover intention.Professional identity played a part in mediating effect between salary equity perception and turnover intention.Conclusion The reform of personnel salary system in public hospitals should not only focus on salary fairness but also improve employees'professional identity.
