摘要
教师流动问题广泛存在于全球的中小学教师当中,频繁的教师流动会对学生的学业表现产生负面的影响。目前我国对教师流动的分析主要集中于教师流动的意愿,鲜有关于教师实际流动率及影响因素的分析。通过对西北农村地区2省23个县414所中小学630名数学教师的2期追踪数据,分析了教师的实际流动率及其影响因素。结果发现,西北地区农村中小学数学教师的流动率为12.06%,其中校内流动率为5.56%,校外流动率为6.51%;小学数学教师的流动率为10.14%,中学数学教师的流动率为14.55%。总体来看,女教师、学历更高的教师流动率更高,这些因素在教师的校外流动中体现得更为明显,但与教师的校内流动无关。关注农村教师的流动问题,尤其是在宏观层面关注教师校外流动对学生质量提升以及教师队伍稳定具有重要作用。
Teacher turnover is a phenomenon that occurs in education systems around the world,previous research has also noted that turnover harms student performance.Most of the research focus on the turnover of the teacher willingness in China,and there is little research on the real rate of the teacher turnover and related factors.We document the teacher turnover rate and demographics of teachers who turned over.Analyzing data from following-up survey involving 414 schools,630 mathematics teachers in 23 counties of two provinces.We find that the average mathematics teacher turnover rate in primary and junior high schools in northwestern rural is 12.06%.Noteworthy,the teacher turnover rate is 5.56%within the school,and 6.51%who transfer to other schools or leaving teaching.The teacher turnover rate is 10.14%in primary school and 14.55%in junior high school.On the whole,female teachers and teachers with higher academic qualifications have a higher turnover rate,mainly the teachers who transfer outside of the school.Given our findings,from the view of macro level,paying attention to the teacher turnover plays an important role in improving the quality of students and stabilizing the faculty.
