摘要 目的:探讨临近规范化培训结束的规培护士的心理弹性、护士职业获益感和护士职业认同感之间的关系,并探讨护士职业获益感在心理弹性与护士认同感关系间的中介作用。方法:采用便利抽样方法对乌鲁木齐市8家规范化培训基地426名学员进行问卷调查,最终406人完成调查,问卷有效率95.31%。采用结构方程模型分析规培护士的职业认同感影响因素。结果:本地区规范化培训护士的职业获益感[(126.95±8.76)分]处于中等水平,心理弹性[(62.72±4.44)分]处于较低水平,职业认同感[(99.88±6.44)分]处于中等水平。由护士职业获益感建立的在心理弹性与护士认同感之间的中介效应成立。结论:在规范化培训期间,有计划有针对性开展规培护士的心理弹性培训,提高规培护士心理弹性水平,做好规培学员的职业生涯规划,完善薪酬激励机制,增强团队归属感,提升其护士获益感,达到提高职业认同感目的。 Objective:To explore the relationship between the trained nurses′resilience,professional benefit,and professional identity near the end of the standardized training and to explore the mediating effect of the nurse′s professional benefit on the relationship between resilience and identity.Methods:The convenience sampling method was used to conduct a questionnaire survey on 426 trainees from 8 standardized training bases in Urumqi,and finally,a total of 406 nurses completed the survey,with a questionnaire response rate of 95.31%.The structural equation model was used to analyze the influencing factors of the professional identity of trained nurses.Results:In this region,the professional benefit sense of standardized training nurses[(126.95±8.76)]was at the medium level,the psychological resilience[(62.72±4.44)]was at the low level,and the professional identity[(99.88±6.44)]was at the medium level.The mediating effect between psychological resilience and nurse identity was established by the sense of professional benefit of nurses.Conclusions:During the standardized training period,the planned and targeted resilience training could improve the resilience level of the trained nurses;better career planning and salary incentive mechanism could enhance the sense of belonging to the team,improve the sense of benefit,and achieve the purpose of improving their professional identity.
