团队支持氛围对矿工安全绩效的跨层影响研究 被引量:3

摘要 为明确团队支持氛围对矿工安全绩效的作用机理,依据情绪感染理论、群体动力理论以及社会认知理论,分别引入安全心理资本与自我效能感作为中介与调节变量,构建了团队支持氛围对矿工安全绩效的跨层次作用模型。基于3个煤矿企业的46个团队与271名矿工样本数据,通过多层线性模型及相关分析方法对假设模型进行了检验。结果发现:团队支持氛围正向影响矿工安全绩效;安全心理资本在团队支持氛围与矿工安全绩效之间发挥中介作用;自我效能感显著正向调节安全心理资本与矿工安全绩效之间的关系,即自我效能感越高,安全心理资本对矿工安全绩效的作用愈强。本研究结论为煤矿安全管理者构建团队支持氛围,提高矿工安全心理资本与自我效能感,以及改善矿工安全绩效提供了理论依据与决策借鉴。 In order to clarify the cross-level influence mechanism of team support climate on miners’safety performance,based on emotional contagion theory,group dynamics theory and social cognition theory with safety psychological capital introduced as the mediating variable and self-efficacy as the moderating variable.In accordance with the sample data of 271 miners from 3 coal mining enterprises and 46 teams,the hypothesis model was tested by the hierarchical linear model and relevant analysis methods.The results indicated that the team support climate positively affects miners’safety performance.Safety psychological capital plays a mediating role between team support climate and miners’safety performance.The positive regulation of self-efficacy is significant on the relationship between safety psychological capital and miners’safety performance,that is,the higher the self-efficacy,the stronger the effect of safety psychological capital on miners’safety performance.The conclusion provides a theoretical basis and decision-making reference for coal mine safety managers to build a team support climate,so as to improve miners’psychological capital and self-efficacy,with miners’safety performance promoted.
