摘要
当前组织外部环境日益复杂,而组织内部结构也愈发扁平化,传统的上级指挥、下级执行的工作方式已经无法适应时代发展要求,组织需要员工发挥自己的主观能动性,实施主动行为以帮助组织适应动态的环境。因此,如何增加员工主动行为成为组织管理者和理论研究者关注的热点议题。本研究基于不确定性管理理论,探讨了真实型领导与员工主动行为的关系。研究表明:真实型领导可以有效促进员工主动行为,真实型领导对员工主动行为的影响是通过降低员工焦虑发挥作用的;此外,对于不确定性规避程度较高(较低)的个体而言,真实型领导对焦虑的直接影响和真实型领导通过焦虑对主动行为的间接影响都较强(较弱)。基于以上研究结果,本研究建议组织管理者在管理实践中要多践行真实型领导的标准,也要通过组织实践消除员工因不确定性而产生的焦虑,促进员工主动行为的实施,更要团结每一名员工,实现组织的可持续发展。
At present,the external environment of the organization is becoming increasingly complex,and the internal structure of the organization is becoming more and more flat.The traditional working mode of commanding by superiors and executing by subordinates can no longer adapt to the development requirements of the times.Organizations need employees to exert their own subjective initiative and implement proactive behaviors to help organizations adapt to dynamic environment.Therefore,how to increase employees’proactive behavior has become a hot topic for organizational managers and theoretical researchers.Based on uncertainty management theory,this study explores how authentic leadership influences employees’proactive behavior.Research shows that authentic leadership can effectively promote employees’proactive behavior,and the impact of authentic leadership on employees’proactive behavior works by reducing employees’anxiety;in addition,for individuals with a higher(lower)degree of uncertainty avoidance,both the direct effect of authentic leadership on anxiety and the indirect effect of authentic leadership on proactive behavior through anxiety are stronger(weaker).Based on the above findings,it is suggested that organizational managers should practice more standards of authentic leadership in management practice,eliminate employees’anxiety due to uncertainty through organizational practice,promote the implementation of employees’proactive behavior,and more importantly,unite every employee to realize the sustainable development of the organization.
