摘要
Nature杂志三年一度的“全球薪酬和满意度调查”在2021年度新增了疫情因素。抽取该调查中关于博士后的数据,以资源保存理论为指导,探讨疫情背景下的组织支持对博士后学术职业倦怠的影响,研究发现:第一,疫情下全球博士后超五成样本表现出较高的学术职业倦怠;第二,疫情下的组织支持负向预测博士后学术职业倦怠;第三,疫情下博士后的工作意义感和工作满意度在组织支持和学术职业倦怠之间的单独中介效应显著、链式中介效应显著。基于此,应健全组织支持体系以形塑抵御学术职业倦怠的坚强后盾;唤起工作意义感知以强化远离学术职业倦怠的心理资本;提升工作满意度以积聚防范学术职业倦怠的保护因子。
Nature s triennial Global Salary and Satisfaction Survey added epidemic factors in 2021.The study found that:First,more than half of the global postdocs showed high levels of academic burnout under the epidemic;second,organizational support under the epidemic negatively predicted postdocs academic burnout;third,postdocs sense of meaningfulness and job satisfaction under the epidemic had both significantly separate and chained mediating effects in the relation between organizational support and academic burnout.Based on this,the organizational support system should be improved to shape a strong backing against academic burnout;the sense of job meaning should be evoked to strengthen the psychological capital to stay away from academic burnout;and the job satisfaction should be enhanced to accumulate the protective factor against academic burnout.
