非师范专业人员“转行从教”的职业适应 被引量:4

Career Adaptation of Teachers Transferring from Unprofessionally Trained Backgrounds——A Qualitative Research Based on Multiple Cases

摘要 教师资格制度开放化改革后,大批非师范专业人员通过“转行”或“跨界”的方式从事教师职业。对于非师范人员而言,由于缺少专门的职前训练,转行从教意味着其需要经历一个更为复杂的职业适应过程。研究通过对25名非师范教师进行深度访谈,探索“职业转换”背景下非师范教师职业适应的特殊性,构建出转行从教职业适应的概念模型。非师范人员转行从教不单是个体的行为选择和适应过程,而是“制度—学校—个体”三者互动共演的产物。转行从教职业适应同时包括心理耗损与资本增益两个对立方面,二者在矛盾冲突中达成个体感知的适应性平衡与张力结构,情绪劳动策略和社会支持力度的不同决定了职业适应的结果差异。在教师来源多元化背景下,教育部门和学校应当做好教师选聘工作,增强教师职后培训的针对性和区分性,关注非师范教师的情绪体验并提供必要的组织支持。 After the reform of teacher qualification system,a large number of unprofessionally trained teachers(UTTs)have taken up school posts by career transition.Due to the lack of preservice training,UTTs need to go through a more complex process of career adaptation.Through in-depth interviews with 25 UTTs,this study explores the particularity of their career adaptation under the background of career transition,and constructs a conceptual model of UTTs career adaptation.The career transition of UTTs is not only a process of individual selection and adaptation,but also a product of the interaction of“system-school-individual”.Career adaptation of UTTs includes both psychological loss and capital gain,which keep an adaptive balance of individual perception within tension structure.Furthermore,emotional labor strategies and social support play the role of internal and external regulation respectively,and determine the results of career adaptation.Considering diversified sources of teachers,education departments and schools should highlight teacher selection and employment,enhance the pertinence and differentiation of teachers’in-service training,pay attention to emotional experience of UTTs and provide necessary organizational support.
