Influence of Workplace Violence on the Turnover Intention of Psychiatric Nurses from the Perspective of Resource Conservation Theory

摘要 目的对某三甲精神病专科医院精神科护士遭遇工作场所暴力、离职意愿进行调查,并分析护士离职意愿的影响因素,为护理人力资源管理提供参考。方法运用整群抽样法,于2020年10月-12月选取某三甲精神病专科医院精神科141名临床一线护士为研究对象,采用医院工作场暴力调查问卷、离职意愿量表进行调查,分析工作场所暴力对精神科护士离职意愿的影响。结果精神科工作场所暴力发生率为89.36%,其中语言攻击100.00%、躯体攻击73.81%、性攻击46.03%;护士离职意愿总分为(15.90±3.51)分,离职意愿较高以上占84.41%;精神科护士工作场所暴力频次及暴力性质与离职意愿Ⅰ、离职意愿Ⅱ、离职意愿总分均呈正相关(P<0.05),与离职意愿Ⅲ无相关性;多元线性回归分析显示,性攻击、封闭病房是影响精神科护士离职意愿的因素(P<0.05)。结论精神科护士工作场所暴力发生率较高,离职意愿状况较严重,工作场所暴力对护士产生离职意愿有正向影响。管理者应给予相应干预策略,降低工作场所暴力发生率,从而减轻护士离职意愿。 Objective To investigate the workplace violence and turnover intention of psychiatric nurses in a tertiary psychiatric hospital,and to analyze the influencing factors of nurses'turnover intention,so as to provide reference for nursing human resource management.Methods From October to December,2020,141 clinical nurses in the psychiatric department of a third grade psychiatric hospital were selected as subjects by cluster sampling.The influence of workplace on the turnover intention of psychiatric nurses was investigated by using the Hospital Workplace Questionnaire Turnover Intention Scale.Results The incidence of psychiatric workplace was 89.36%,in which verbal assault was 100.00%,physical assault was 73.81%,sexual assault was 46.03%.;The total score of nurses'turnover intention was(15.90±3.51)scores,and the higher turnover intention accounted for 84.41%.The frequency and nature of work place of psychiatric nurses were positively correlated with turnover intentionⅠ,turnover intentionⅡ,turnover intention total score(P<0.05),and had no correlation with turnover intentionⅢ.The results of multiple linear regression showed that sexual aggression and closed wards were factor affecting the turnover intention of psychiatric nurses(P<0.05).Conclusion The incidence of workplace violence among psychiatric nurses is high,and the turnover intention is serious.Workplace violence has a positive impact on nurses'turnover intention.Managers should give corresponding intervention strategies to reduce the incidence of workplace violence,so as to reduce the turnover intention of nurses.
