动态匹配:高层次拔尖创新人才成长经历研究 被引量:1

摘要 扎根我国学术系统,基于对26位高层次拔尖创新人才的一手访谈资料及网络文本资料,发现个体-组织的动态匹配是我国高层次拔尖创新人才在学术职业阶段持续拔尖的关键所在。组织的学术本位与人才的科学求真形成一致性的价值观匹配,始终在人才成长过程中发挥重要作用。在科研积累与成长期,相匹配的导师与平台使其努力成才;在独立科研与发展期,自由宽松的组织氛围与充足的资源支持使其尽展其才。由于有限理性以及快于组织的成长速度,人才通过主动流动、坚守、负责,以及走出舒适区等主动性行为使个体与组织呈现出螺旋式上升的动态匹配过程。基于动态匹配的成才规律,组织应在“总体宽松、底线公平、精准支持”原则的指导下,建立动态响应的匹配机制,在组织内部为人才提供精准匹配,在需要跨组织参与时为人才创造主动匹配的条件。 Taking root in China's academic system,based on first-hand interviews with 26 high-level innovative talents and online text materials,it has been found that the dynamic matching between individuals and organizations is the key to the sustained advancement of high-level innovative talents in the academic career stage in China.The academic orientation of the organization and the scientific pursuit of truth in talent form a consistent value matching,always playing an important role in the process of talent growth.During the accumulation and growth period of scientific research,matching mentors and platforms enable them to strive for success;During the period of independent research and development,a free and relaxed organizational atmosphere and sufficient resource support enable them to fully showcase their talents.Because of Bounded rationality and the faster growth rate than the organization,the dynamic matching process of individuals and organizations shows a spiral rise through the active behavior of talents such as active flow,persistence,responsibility,and going out of Comfort zone.Based on the growth law of dynamic matching,organizations should establish a dynamic response matching mechanism under the guidance of the principles of"overall looseness,bottom line fairness,and precise support",providing precise matching for talents within the organization,and creating conditions for active matching for talents when cross organizational participation is needed.
