摘要
目的分析焦点解决取向团体辅导对护士长领导力的影响,以期为提高基层护理管理质量提供思路。方法应用中文版教练型领导感知评价量表(coaching leadership perception assessment scale,CLPAS)、焦点解决思维量表(solution-focused inventory,SFI)、护士职业认同评定量表调查23名护士长,结合深度访谈,分析焦点解决取向团体辅导实施前后护士长的教练型领导行为感知能力、焦点解决思维能力和护士职业认同感的变化。结果实施焦点解决取向团体辅导后,护士长的CLPAS、SFI、护士职业认同感总分及各条目得分均高于辅导前,差异具有统计学意义(P<0.05);访谈提取到护士长对焦点解决取向团体辅导的效果认同的相关主题:①提升了与下属沟通交流的能力,提高团队士气;②提升了在管理中的资源利用意识;③突发公共卫生事件下,用积极的情绪影响他人、减轻焦虑。结论焦点解决取向团体辅导能显著提升护士长教练型领导力及焦点思维能力,增强职业认同感。
Objective To examine the impact of the focus solution oriented group counseling on the leadership and management skills of head nurses,with the aim of enhancing grassroots nursing management and generating innovative ideas for quality improvement.Methods The Chinese version of the Coaching Leadership Perception Assessment Scale(CLPAS),Solution-Focused Inventory(SFI),and Nurses Professional Identity Rating Scale were utilized to investigate 23 head nurses.Through in-depth interviews,changes in head nurses perception ability of coaching leadership behavior,focus-solving thinking ability,and nurses professional identity were analyzed before and after the implementation of the focus solution oriented group counseling.Results The CLPAS,SFI,the total score of professional identity,and the scores of each item of the head nurse were higher than before the group counseling,and the difference was statistically significant(P<0.05).The interview extracted related themes of the head nurses recognition of the effect of group counseling onthe focus solution oriented group counseling:(1)the head nurses ability to communicate with subordinates was improved,and the team morale was improved;(2)improve the awareness of resource utilization of head nurses in management;(3)under public health emergencies,use positive emotions to affect others and reduce anxiety.Conclusions The focus solution oriented group counselingcan significantly improve the coaching leadership,focus thinking ability of head nurses and enhance their professional identity.
