摘要
企业应用人工智能技术极大地提高了生产效率,但对员工职业发展构成威胁,从而降低员工职业满意度。然而,现有研究尚未探究上述现象及其发生机理。基于资源保存理论,本研究考察人工智能冲击意识对员工职业满意度的影响机制。基于353份问卷数据的实证分析,结果表明:人工智能冲击意识负向影响职业满意度。工作压力在人工智能冲击意识与职业满意度之间起中介作用。学习目标导向负向调节人工智能冲击意识与工作压力的关系、工作压力与职业满意度的关系以及人工智能冲击意识与职业满意度之间经由工作压力的间接关系。然而,规避目标导向和证明目标导向正向调节工作压力与职业满意度的关系以及人工智能冲击意识与职业满意度之间经由工作压力的间接关系。本研究不仅有助于厘清人工智能技术应用对员工职业发展的影响,也能启发员工如何积极应对人工智能技术对自身职业发展的冲击,指导组织如何采取措施提升员工职业满意度。
The application of artificial intelligence technology in enterprises has greatly promoted the improvement of production efficiency,but this process also poses a threat to employees'career development,which has become an important factor affecting their career satisfaction.Previous studies have not paid enough attention to this issue.Based on the conservation of resources theory,this paper examines the mechanism of the influence of AI awareness on employees'career satisfaction.We collected survey data from 353 employees,the results showed that,AI awareness negatively influenced career satisfaction.Job stress mediated the relationship between AI awareness and career satisfaction.Learning goal orientation negatively moderated the relationship between AI awareness and job stress,the relationship between job stress and career satisfaction,and the indirect relationship between AI awareness and career satisfaction via job stress.Avoid goal orientation and prove goal orientation positively moderated the relationship between job stress and career satisfaction,and the indirect relationship between AI awareness and career satisfaction via job stress.These findings not only help clarify the relationship between AI technology and employees'careers,but also provide important insights for individual career management and organizational measures to enhance employees'career satisfaction.
