摘要
在新时代背景下,公务员工作压力的产生及作用机制逐渐引起了公共人力资源管理部门和学术界的深思。研究通过对云南省393名公务员进行问卷调查,探讨了工作压力、职业倦怠与公务员离职意愿三者间的潜在关联,并验证了职业倦怠的中介作用和组织支持感的调节作用。实证研究发现:工作压力和职业倦怠对公务员离职意愿具有显著正向影响;工作压力正向影响职业倦怠;职业倦怠在工作压力和离职意愿中起部分中介作用;组织支持感在工作压力与职业倦怠之间的调节效应不显著。研究结果从微观层面提供了工作压力带来职业倦怠和离职意愿的实证依据,为公共人力资源管理的发展提供了参考。
In the context of the new era,the generation and mechanism of work pressure on civil servants have gradually aroused deep thinking in public human resource management department and academia.By conducting a questionnaire survey on 393 civil servants in Yunnan Province,this paper explores the potential correlation among work pressure,job burnout and turnover intention of civil servants,and verifies the mediating effect of job burnout and the moderating effect of organizational support.Empirical research has found that work pressure and job burnout have a significant positive influence on the turnover intention of civil servants;work pressure positively influences job burnout;job burnout has a partial mediating effect on work pressure and turnover intention;Organizational support has a certain negative moderating effect between work pressure and job burnout,but it is not significant.Research conclusions provide an empirical basis that work pressure brings about job burnout and turnover intention at the micro level,and provides a reference on the development of public human resource management.
