新时代乡村高素质教师队伍建设政策意涵、培养困境与实践理路 被引量:2

摘要 乡村教师队伍建设是推进乡村稳步发展的重要基石和关键之笔。近年来,国家不论是从政策方面还是机制调整方面,都对乡村教师队伍建设多有倾斜。乡村高素质教师队伍建设不仅呼应了关于“四有好老师”的具体要求,更应对了“四个相统一”的理论关切,促使乡村教师不仅下得去,更要留得住、教得好、走得远。目前,乡村高素质教师队伍建设仍然存在乡土情缺失、职前职后培养割裂、自我效能感短缺等突出问题。乡村教师需要树立从他者到我者的主体意识,优化顶层设计;培养方面定向而不定限,建构专业学习共同体;外源性支持和内生化发展多头并进,打造互动共生的良善乡村教育生态,从而逐步实现乡村教师队伍的现代化,提高乡村教育质量,为乡村教育改革夯实基础。 Rural teachers construction is a bedrock in driving steady rural growth.In recent years,favoring policies have been adopted towards rural teachers construction.Rural high-quality teaching staff construction responds not merely to specific requirements from the standards being‘good teachers’with four have’s,but also to the theoretical concern of‘four-dimensioned unities’.Such endeavor encourages rural teachers to stay put and settle into rural areas and teaching positions,and to do well in their jobs and beyond.At present,high-quality rural teachers construction is confronted with such prevailing issues that rural teachers are absent in local mood,that things learnt in pre-service training programs are incompatibly designed for in-job realities,and that teachers are devoid of self-efficacy awareness.Optimized top-level designs are intended for realizing rural teachers’identity transformation from‘the other’to‘I’.Training,designed for orientation instead of limitation,hopes to create a community of professional learning.Exogenous support goes in tandem with endogenous development to create an enabling rural educational environment with an interactive symbiosis.In so doing,rural teaching staff construction will be gradually modernized,rural educational levels will be improved,and a solid groundwork for rural educational reform will be laid.
