社会支持缓解乡村幼儿园教师的离职倾向:一个有调节的链式中介模型

摘要 发展高质量的农村学前教育是乡村振兴的重要内容之一,其重要保障是拥有一支稳定的教师队伍,然而当下乡村幼儿园教师离职问题仍较为突出。为探明乡村幼儿园教师离职倾向的影响因素及其作用机制,本研究对中国2 241位乡村幼儿园教师进行了调查,考察了心理弹性和职业压力在社会支持对离职倾向影响中的链式中介作用,分析了编制身份在其中的调节效应。结果发现,公办性质园中无编制的乡村幼儿园教师和民办性质园中无教师资格证的乡村幼儿园教师离职倾向较高;社会支持显著负向预测离职倾向,其中组织支持发挥重要作用;社会支持可以通过心理弹性、职业压力的链式中介作用对离职倾向产生间接影响,编制身份能够调节职业压力对离职倾向的预测作用。因此,本研究建议,政府应加大投入,保障乡村幼儿园教师工资待遇,促进同工同酬的落实,严格落实教师准入制度;幼儿园应为教师合理安排工作,提供多样、有效的培训,同时给予教师充分的人文关怀,以预防和缓解乡村幼儿园教师的离职倾向。 The development of high-quality rural preschool education is one of the important contents of rural revitalization,and its important guarantee is to have a stable team of teachers.However,the current problem of rural kindergarten teacher turnover is still prominent.In order to find out the influencing factors and mechanism of turnover intention of rural kindergarten teachers,a survey was conducted on2241 rural kindergarten teachers in China,and a moderated chain mediation model was constructed to investigate the mediating role of resilience and occupational stress in the influence of social support on turnover intention,and the moderating effect of establishment status was analyzed.The results show that:the rural kindergarten teachers without establishment in the public kindergartens and the rural kindergarten teachers without teacher qualification in the private kindergartens have a higher turnover tendency;social support has a significant negative effect on predicting turnover intention,and organizational support plays an important role.Social support can indirectly influence turnover intention through the chain mediating effect of resilience and occupational stress,and establishment identity plays a moderating role in this model.It is suggested that the government should increase investment to ensure the salary of rural kindergarten teachers,promote the implementation of equal pay for equal work,and strictly enforce the teacher access system.In order to prevent and alleviate the dimission tendency of rural kindergarten teachers,kindergartens should arrange teachers' work reasonably,provide various effective training,and give teachers sufficient humanistic care.
