乡村教师留任意愿影响因素的质性研究——基于对重庆38名乡村教师的调研

摘要 聚焦影响乡村教师留任意愿的因素,对重庆38名乡村教师展开调研。运用扎根理论的研究方法,构建乡村教师留任意愿影响因素的模型。研究发现组织吸引力、职业吸引力、情感嵌入性和人际关系是影响乡村教师留任意愿的四个核心因素。四个因素有自身的结构和功能,并相互作用,共同对乡村教师的留任意愿产生影响。其中组织吸引力是保障性因素,职业吸引力是激励性因素,情感嵌入性是支持性因素,人际关系是基础性因素。基于此,提出提升乡村教师留任意愿的策略:从整体的视角把握四个核心因素对乡村教师留任意愿的影响,并重点调整组织吸引力和职业吸引力、关注情感嵌入性和合理协调人际关系,从而实现乡村教师“从教、安教、好教、乐教”的美好愿景。 Focusing on the factors affecting rural teacher retention intent,this study conducted surveys on 38 rural teachers in Chongqing.Using the research method of grounded theory,a model for the factors influencing rural teacher retention intent was constructed.The study found that organizational attractiveness,occupational attractiveness,emotional embeddedness and interpersonal relationships are the four core factors affecting rural teacher retention intent.The four factors have their own structures and functions,interact with each other,and collectively impact rural teacher retention intent.Among them,organizational attractiveness is a safeguarding factor,occupational attractiveness is a motivating factor,emotional embeddedness is a supporting factor,and interpersonal relationship is a fundamental factor.Based on these findings,strategies for enhancing rural teacher retention intent are proposed:taking a holistic view of the impact of these four core factors on rural teacher retention intent;making specific adjustments to organizational attractiveness and occupational attractiveness;paying attention to emotional embeddedness;effectively managing interpersonal relationships.This approach aims to achieve the ideal vision of rural teachers for“teaching,living,excelling,and enjoying teaching.”
