幼儿园教师组织承诺潜在类别及其与离职倾向的关系研究

摘要 为探究幼儿园教师组织承诺的潜在类别及其与离职倾向的关系,采用组织承诺量表、离职倾向量表对辽宁省992位幼儿园教师进行测评。结果发现:幼儿园教师组织承诺存在着消极承诺型、心理承诺型和矛盾承诺型3种潜在类别;不同教龄和聘用方式在幼儿园教师组织承诺潜在类别中呈显著差异;幼儿园教师组织承诺不同潜在类别与其离职倾向存在显著差异,事后检验发现心理承诺型教师离职倾向最低,消极承诺型和矛盾承诺型幼儿园教师离职倾向均高。研究建议:增加幼儿园教师与园所的心理联结,缓解矛盾承诺型幼儿园教师的焦虑情绪。 In order to explore the potential categories of organizational commitment among kindergarten teachers and their relationship with turnover intent,a survey was conducted using Organizational Commitment Scales and Turnover Intent Scales on 992 kindergarten teachers in Liaoning Province.The results revealed three potential categories of organizational commitment among kindergarten teachers:negative commitment,psychological commitment,and conflicting commitment.Significant differences were found in the potential categories of organizational commitment among kindergarten teachers with different teaching experience and employment methods.There were also significant differences in turnover intent among kindergarten teachers with different potential categories of organizational commitment.Post-hoc analysis showed that teachers with psychological commitment had the lowest turnover intent,while kindergarten teachers with negative commitment and conflicting commitment had higher turnover intent.Recommendations for the study include strengthening the psychological connection between kindergarten teachers and the institutions,and alleviating the anxiety of kindergarten teachers with conflicting commitment.
