乡村教师感知组织支持对留岗意愿的影响机制研究

Exploring the Mechanism of the Impact of Rural Teachers'Perceived Organizational Support on Willingness of Job Retention

摘要 为考察乡村教师感知组织支持与留岗意愿的关系及其作用机制和边界条件,本研究以6619名乡村教师为调查对象,构建一个被调节的链式中介模型。结果发现,乡村教师感知组织支持对留岗意愿有正向预测作用;自我效能感和情感承诺在感知组织支持与留岗意愿之间兼具单独中介和链式中介作用;工作投入调节了自我效能感与情感承诺在感知组织支持与留岗意愿之间的链式中介作用。该模型强调了自我效能感、情感承诺、工作投入在提升乡村教师留岗意愿的作用,且支持了组织支持理论和社会交换理论在教育情境中的应用。 To explore the relationship between teacher's perceived organizational support and their willingness of job retention in rural areas,as well as their inner mechanisms and boundary conditions,totally 6619 rural teachers were recruited as objects of study,and a moderated chained mediation modelwas further constructed.The results showed that rural teachers'perceived organizational support has a positive predictive effect on their willingness of job retention:self-efficacy and affective commitment had played both single mediating role and chain mediation role between perceived organizational support and remaining willingness;job involvement moderated the chain mediation effect of self-efficacy and affective commitment between perceived organizational support and remaining willingness.The model emphasized the effect of self-efficacy,affective commitment and job involvement on improving the rural teacher's remaining willingness,and supported the application of Organizational Support Theory and Social Exchange Theory in an educational context.
