幼儿园教师职业压力源与其离职意向的关系:心理资本与职业倦怠的序列中介作用

The Relationship Between Preschool Teachers’Job Stressors and Turnover Intention:a Serial Mediating Role of Psychological Capital and Job Burnout

摘要 为探究职业压力源与幼儿园教师离职意向的关系,以及心理资本和职业倦怠的中介作用机制,采用《幼儿园教师职业压力源量表》《离职意向量表》《积极心理资本量表》和《教师职业倦怠量表》对1128名在职幼儿园教师实施调查。结果显示:幼儿园教师职业压力源、离职意向和职业倦怠彼此呈显著正相关关系;心理资本与幼儿园教师职业压力源、离职意向和职业倦怠均呈显著负相关关系。中介效应检验表明,职业压力源显著正向预测幼儿园教师离职意向水平;心理资本在职业压力源与幼儿园教师离职意向之间的中介效应显著,职业倦怠在职业压力源与幼儿园教师离职意向之间的中介效应显著,心理资本和职业倦怠在职业压力源与幼儿园教师离职意向之间的链式中介效应显著。因此,职业压力源可以直接预测幼儿园教师离职意向,也可以通过心理资本和职业倦怠形成的序列中介作用预测幼儿园教师离职意向。 In order to explore the relationship between preschool teachers’job stressors and turnover intention,as well as the mediating mechanism of psychological capital and job burnout,1,128 in-service preschool teachers were investigated by Preschool Teachers’Job Stressors Scale,Turnover Intention Scale,Positive Psychological Capital Scale,and Teachers’Job Burnout Scale.The results show that there is a significant positive correlation among preschool teachers’job stressors,turnover intention,and job burnout.The results of the mediating effect test show that job stressors can significantly predict preschool teachers’turnover intention.The mediating effect of psychological capital between job stressors and preschool teachers’turnover intention is significant.Job burnout has a significant mediating effect between job stressors and preschool teachers’turnover intention.Psychological capital and job burnout have a significant chain mediating role between job stressors and preschool teachers’turnover intention.Job stressors can directly predict preschool teachers’turnover intention,and it can also predict preschool teachers’turnover intention through the serial mediating role formed by psychological capital and job burnout.
