乡村小学青年教师学校工作要求感知对离职意愿的影响:基于职业幸福感的有调节的链式中介模型

The Impact of Perceived Job Requirements on Turnover Intention of Young Teachers in Rural Primary Schools:A Moderated Chain Mediation Model Based on Occupational Well-being

摘要 探究乡村小学青年教师的工作要求感与离职意愿之间的“心理暗箱”,有利于稳定教师队伍,推进乡村教育高质量发展。对东、中、西三个地区18省35县的7606名乡村小学青年教师进行问卷调查,结果表明:乡村小学青年教师的学校工作要求感知对离职意愿不存在直接预测作用,主要通过三条中介路径间接作用于离职意愿:(1)通过是直接效应9.929倍的职业倦怠的独立中介作用;(2)通过是直接效应0.551倍的工作满意度的独立中介作用;(3)通过是直接效应3.01倍的职业倦怠和工作满意度的链式中介作用,并且同事互动交流调节了学校工作要求感知对职业倦怠和工作满意度的影响,构成了一个有调节的链式中介模型。 Exploring the“psychological black box”between the job requirements of young teachers in rural primary schools and their turnover intention is conducive to the stability of the teacher team and the promotion of high-quality development of rural education.A questionnaire survey was conducted among 7606 young teachers in rural primary schools in 35 counties of 18 provinces in eastern,central and western regions.The results showed that the perceived school job requirements of young teachers in rural primary schools did not have a direct predictive effect on turnover intention,but indirectly affected turnover intention through three intermediary paths:(1)the independent mediating effect of job burnout which was 9.929 times that of the direct effect;(2)the independent mediating effect of job satisfaction which was 0.551 times that of the direct effect;(3)the chain mediating effect of job burnout and job satisfaction,which was 3.01 times that of the direct effect.Moreover,peer interaction moderates the effects of perceived school job requirements on job burnout and job satisfaction,forming a moderated chain mediation model.
