北京儿童医院儿科医学人才高质量发展的创新做法及启示

Innovative practices and implications of high-quality development of pediatric medical talents in Beijing Children's Hospital

摘要 通过对北京儿童医院近10年来儿科高层次人才队伍建设“选、用、育、留”创新性实践的回顾,以及对医院人才发展情况的分析,归纳出国家级儿科领域创新培养人才示范基地人才培养的“四化”做法。即:(1)以高质量为导向推动人才选拔引进的科学化;(2)以完善制度为抓手推动人才任用管理的规范化;(3)以临床-科研复合型人才培养苗圃计划为基础推动高潜人才筛选培育的精准化;(4)各有侧重实现人才保留激励机制的多样化,以适合儿科医学人才高质量发展为目标,推动创新人才培养体系进一步形成和发展。主要启示:突出抓好创新,把创新作为推动儿科人才培养方式的着力点;形成闭环体系,实现人才选拔引进、人才任用管理、高潜人才筛选培育、人才保留激励4方面发展闭环;实现共赢式培养,以点带面实现个人、团队、医院共赢;注重可持续性,把为医院高质量发展提供源源不断高水平人才作为目标,着力探寻适合中国儿科医学特点的人才培养长远之路。 Through the review of the innovative practice of"selection,use,education and retention"in the construction of pediatric high-level talent team in Beijing Children's Hospital in the past 10 years,as well as the analysis of the development of hospital talents,the"four modernizations"practice of talent training in the national pediatric field innovation training talent demonstration base is summarized,that is,(1)high-quality oriented to promote the scientific selection and introduction of talents.(2)To improve the system as the starting point to promote the standardization of talent appointment management,(3)to promote the precision of high-potential talent screening and cultivation based on the clinical and scientific research compound talent cultivation nursery plan,(4)each focus on the diversification of talent retention incentive mechanism,to fit the high-quality development of pediatric medical talents as the goal,We will promote the formation and development of a system for training innovative personnel.The main inspirations are:to focus on innovation and take innovation as the focus of promoting the training of pediatric talents;Form a closed-loop system to realize the closed-loop development in four aspects:talent selection and introduction,talent appointment and management,high-potential talent selection and cultivation,talent retention and incentive;To achieve win-win training,to achieve individual,team and hospital win-win;Focusing on sustainability,the goal is to provide a steady stream of high-level talents for the high-quality development of hospitals and strive to explore a long-term way to train talents suitable for the characteristics of pediatric medicine in China.
