摘要
随着社会的发展,我国新生代员工的工作稳定性问题凸显,新生代员工的离职率非常高。本文分析了新生代员工的个性特征,界定了组织承诺的维度,构建了组织承诺与新生代员工离职倾向的关系模型,设计了组织承诺量表、新生代员工特征量表、离职念头量表和离职倾向量表。通过问卷调查与实证分析,得出了不同人口统计变量的新生代员工个性特征,分析了组织承诺各维度与离职倾向之间的差异,新生代员工个性特征对组织承诺的影响,组织承诺、离职念头与离职倾向三者之间的相关性,并探讨了组织承诺对新生代员工离职倾向的预测作用。研究表明,组织承诺与离职倾向之间的关系显著,企业管理者从组织承诺角度降低新生代员工群体离职倾向有现实意义。
With the development of our society,employment instability issues highlighted in Chinese new generation employees;large amounts of data have shown that current turnover rate of the new generation employees is very high.This study focused on th?following issues:first,to summarize the personality traits of the new generation employees;second,to divide the dimensions of organizational commitment;third,to construct the theoretical hypothetical relationship model between organizational commitment and turnover intention of the new generation employees;fourth,to design the questionnaires of organization commitment,the new generation employees'characteristics,turnover notion and turnover intention.Tlirough the questionnaire and empirical analysis,some conclusions have been obtained:first,a comprehensive analysis of the pcreonality traits of the new generation employees;second,the relationship between different dimensions of organizational commitment and turnover intention;third,the impact of the new generation employees*personality characteristics on o^anizational commitment;fourth,the relationship among organizational commitment,turnover notion and turnover intention;at the same time,the forecast of organizational commitment to the turnover intention.Tlie research has found organizational commitment affects turnover intention evidently.It's very meaningful for enterprises to reduce turnover intention of the new generation employees from the perspective of organizational commitment.
