摘要
员工的建言对处于超竞争和动态环境中的组织尤为重要,现实组织中员工可能向组织、主管和同事等多个潜在对象建言,建言行为具有对象敏感性特征。基于社会交换理论探索多对象视角下社会交换关系对建言行为的影响机制,提出员工与某一对象之间的社会交换关系不仅能够解释和预测对该对象的建言行为而且当该对象与其他对象的社会交换关系质量较高或者价值观匹配程度较高时还可以预测对其他对象的建言行为,同时个体的社会交换特征调节社会交换关系对建言行为的影响。
Employees' voice behavior is very important to organizations in super-competitive and dynamic environment. Employees may voice to different targets such as organization,supervisor and coworker in organizations,voice behavior is target-sensitive. Based on social exchange theory,this research takes a multifoci approach to study the relationship between social exchange and voice behavior. We propose that social exchange relationship between employees and one can target not only explain and predict employees' voice behavior to the target,but also predict employees' voice behavior to other targets when the quality of social exchange relationship or the level of value congruence between the target and other targets is higher. We also propose that individual social exchange preferences moderate the relationship between social exchange and voice behavior.
