摘要
目的调查护士敬业度和心理安全感现状,分析二者之间相关性及敬业度的影响因素,为提升护士敬业度提供依据。方法 2018年8—9月,采用一般资料调查表、心理安全感量表(SQ)及盖洛普Q12调查表(GWA)对天津市3所三级甲等医院的414名护士进行问卷调查。结果敬业度总分为24.87±4.57,处于中等水平;护士心理安全感总分为54.76±7.17。护士心理安全感总分与敬业度总分之间呈正相关(r=0.446,P<0.01)。多元线性逐步回归分析显示,护龄、确定控制感和人际安全感是影响护士敬业度的主要因素,可解释总体变异的36.2%。结论护士心理安全感与敬业度之间有正性影响作用,护理管理者应重视护士尤其是低年资护士的心理安全感,以提升护士敬业度,从而提升护理质量并稳定护理梯队。
[Objective]To investigate the status quo of nurses’engagement and psychological security,analyze the correlation between them and the influencing factors of engagement,and provide the basis for improving nurses’engagement.[Methods]A questionnaire survey was conducted among 414 nurses in three grade-A tertiary hospitals in Tianjin using the General Information Questionnaire,Mental Safety Scale(SQ)and Gallup Q12 Questionnaire(GWA)from August to September 2018.[Results]The total score of engagement was 24.87±4.57,which was at a medium level.The total score of nurses’psychological security was54.76±7.17.There was a positive correlation between the total score of nurses’psychological security and the total score of engagement(r=0.446,P<0.01).Multivariate linear stepwise regression analysis showed that length of service,control and interpersonal safety were the main factors affecting nurses’engagement,which explained 36.2%of the overall variation.[Conclusion]There is a positive influence between nurses’psychological security and engagement.Nursing managers should pay attention to the psychological safety of nurses,especially junior nurses,in order to improve nurses’professionalism,thereby improving the quality of nursing care and stabilizing the nursing echelon.
